As the owner managerof Ngalla's bed and breakfast, my mission is to create a friendly warm “Home-Away-From Home and delight guests at my premises. Ngalla's bed and breakfast is a private home where guests are welcomed to stay for at a fee. My establishment offers a bathroom en suite and breakfast. These are included in the cost of staying in the room. As the owner manager, my job description is as follows. As the owner manager, I have the following Job description. Meeting the guests’ needs and ensuring their meals are served on time. Responding to inquiries and solving problems relating to guests’ stay in Ngalla's bed and breakfast. Responsible for supervising administrative tasks with respect to the bed and breakfast’s operations. Responsible for the management of staff and ensuring they maintain policies that guide the operation of the private home. In charge of recruitment of staff, discipline and performance management. Directing marketing activities of the business by implementing effective marketing strategies. Supervision of management tasks relating to the operation of the business. Custodian of the bed and breakfast’s facilities, by ensuring that facilities are well maintained. Overseeing the availability of equipments and supplies throughout the day and night. Preparing budgets and setting targets for employees. Ensuring current good practices are sustained. Overseeing the implementation of the best practices to achieve guest satisfaction. Compensation and benefits package Ngalla's bed and breakfast compensation packages are based on experience and qualifications. The compensation is competitive in the market. The compensation program is based on employees working a minimum of 29 hours per week and a maximum of 40 hours per week. The compensation package includes the following perks. Health and dental insurance benefits. Flexible spending accounts for amounts that are not reimbursed expenses. Life insurance coverage of $11000. Accidental death and dismemberment benefit of $60000 for employees. A retirement program that matches up to 3% of monthly contributions. Direct deposit benefit. A holiday pay double the time rate for working during holidays Paid time off which compensates for the bank of hours for personal use. Delightful benefit which is a cash reward for delighting guests. Employees great rate which is a preferred rate per night at any of the hotels Ngalla's bed and breakfast owns. These rates include immediate family and are reduced for the extended family. Holiday club which is a voluntary program that employees can participate in deducting a certain amount from the paycheck. Make the grade benefit. A reward program that pays any of the employee’s dependants who scores straight A’s in the school’s report card. Rationale for the compensation package. The above compensation package is fit for Ngalla's bed and breakfast employees because the employees have achieved significant objectives in the past year. A firm’s employees are supposed to be provided with attractive packages as a strategy to retain the best performing employees (Tropman, 2002). Ngalla's bed and breakfast’s employees are warranted to have attractive compensation packages if they meet the bed and break fast’s objectives in terms of saving costs or adding to the company’s profits. The other area that warrants for the compensation package are efforts employees have put in place to increase turnover, efficiency, saving time and cost reduction measures. For the past one year, Ngalla's bed and breakfast managers have worked hard to ensure that employees are trained. In addition employees efforts have saved time and costs. Employees have done this to increase the bed and breakfast’s margins to cater for the remuneration. The compensation package is justified by the additional duties that employees have embraced to ensure to improve the bed and breakfast’ profits. Employees have gone to the extent of doing tasks that are supposed to be handled by subordinate staff in cases where the subordinates are absent. This is compatible with the teamwork spirit in the bed and breakfast. In the recent past, Ngalla's bed and breakfast employees have put in exemplary efforts to ensure that, the spirit of team work achieves results.The efforts have improved the company’s fortunes. This effort has led to Ngalla's bed and breakfast to attain high profit margins and increase its customer base. This outcome has been instrumental in justifying the compensation attractive compensation packages.Ngalla's bed and breakfast has realized that, the best way to improve performance is to provide enough compensation incentives. Incentives motivate employees to work hard. With regard to customer retention, employee efforts justify the compensation package because their efforts have ensured that customers are satisfied and come back as repeat customers. The compensation for their effort is through the delightful benefit which will fund employees who contribute to the increasing number of repeat customers. This is reasonable compensation because, repeat customers grow the business. The compensation package is further justified by the extra qualifications that Ngalla's bed and breakfast employees have attained since they joined the Bed and breakfast. Currently, many employees have acquired higher diplomas in hotel and tourism management. The qualifications have significantly contributed to the success of the Bed and breakfast. The qualifications have increased the employees' ability to implement strategies that have enhanced the competitiveness of the business. The market compensation package for Ngalla's bed and breakfast is justified. Overall evaluations should be exceptional and above the set expectations. The evaluations must contain specific examples, which are a vital element in supporting the achieved ratings. An employee who scores a needs improvement rating, should have his or her appraisal accompanied by a written plan. The plan shows how the improvement will be effected. Further, the appraiser should provide a date on which the next review is due.  The performance results for appraisal of the bed and breakfast are impressive. Employees achieved expected quality and quantity output. This is because they put more effort and emphasized on the most important aspects of the job. Employees managed to finish their tasks on time, within the set budget, and without sacrificing the performance goals and standards. Rating Teamwork/ cooperation: Employees willingly accepted tasks and assignments and worked with teams in a cooperative manner.  Initiative  The most performing employees in organizations or individuals who put in efforts to undertake their tasks with minimum supervisions. This trait is found among self starters who have the ability to put their efforts and time in performing their duties with minimal supervision. Such individuals solve problems within the scope of their responsibility as soon as the responsibilities are apparent. These performing individuals advice their supervisors of the anticipated problems. They go further to advise their supervisors about the current problems that may compromise productivity. Individuals with initiative are able to use their knowledge to produce innovations in the work process and in their output. Rating: Organizing and planning Productive individuals resolve conflicting priorities and resolve conflicts relating to schedules with their peers and other members of staff. Individuals with impressive appraisal usually perform effectively under pressure and are able to meet deadlines under pressure. They effectively use the available resources and time to accomplish work related duties. Performers usually will shaft strategy, obtain the aid of others, and make decisions to effectively achieve work related objectives. Rating Communication A good appraisal system shows clarity in verbal and written communication. The system shows clear, concise and accurate communication. The documents in such a program are structured in a way that others can find work in progress and historical information about the job. Rating: An individual with an impressive appraisal interacts with others in a productive manner. The interactions maybe both in a formal and in an informal group setting both within and outside the organization. Such an individual is receptive to ideas that differ with his or her own and ultimately adjusts to different working styles. The performance management program is vital for Ngalla's bed and breakfast due the following reasons. Human resource planning The performance management system is designed to ad Ngalla's bed and breakfast to identify individuals who have the potential of being promoted. In addition the performance appraisal program assists Ngalla's bed and breakfast in finding out whether the employees that it has a sufficient number of employees who can qualify to enter Ngalla's bed and breakfast. Management. The program provides variables that can be used to plan for human resources so that critical areas of developing human resources can be identified (Sandler & Keefe, 2003). Ngalla's bed and breakfast has the performance appraisal program to be used in emphasizing management development programs. Furthermore, the program assists in providing Ngalla's bed and breakfast with statistics on the strengths and weaknesses of Ngalla's bed and breakfast Human resources so that proper planning can be done to ensure that human resources are productive. Training and development Ngalla's bed and breakfast’s appraisal program provides employees with opportunities for training in identifying areas of weakness. The appraisal system has mechanisms of identifying employees areas of weakness through reviewing their performance in such areas (Hengartner, 2006). For instance, the management may get vital information on the lines manager’s difficulty in administering discipline through its appraisal system. The management of Ngalla's bed and breakfast may avail training sessions for its managers to gain knowledge on how to use discipline to increase employee productivity. The appraisal program for Ngalla's bed and breakfast is vital in ensuring Ngalla's bed and breakfast training and development programs are used to maximize employee strengths and improve on employee’s weaknesses. The performance appraisal program assesses individual employee strengths and weaknesses and determines employee potential. The appraisal program assists Ngalla's bed and breakfast’s managers in counseling subordinates and assist them in developing their potential so that they achieve their goals with reference to the career plans. The program provides for a reward system for employees who perform by exceeding the set standards. The compensation programs are clearly enumerated in the program to motivate employees to achieve their goals. The program provides for incentives that are used to reward behavior necessary to accomplish organizational objectives. This program ensures that employees are motivated in performing assigned tasks. This is because once employees understand that their efforts are rewarded in the end, they will put in extra efforts to accomplish the organizational objectives. The potential is known when managers asses employees job performance.
