Zinn Burgers and Pizza Reference The report is prepared for Chris Pike, the manager of Ottershaw Restaurant so as to help him understand and change the current situation in Zinn Burgers and Pizza. Part (a) Identification of the problem The Ottershaw’s branch of Zinn Burgers and Pizza is undergoing huge problems primarily because of their organizational culture that has refused to adapt to the modern technology and ways to conduct their business. In the rapidly changing environment of globalization, change is essential for development and organizations need to adapt to the constantly evolving business environment. Thus, the main reason for the restaurant’s dwindling sales can be enumerated as below: Lack of effective vision and mission for the long term success The restaurant had made no efforts to update its interiors and it lacks ambience to attract customers There was lack of coordination amongst the staff and the service was poor The menu were unimaginative and do not have variety The company’s refusal to redefine its business strategy and continue to have major focus on outdated machineries and equipments The management seemed to lose its focus on changing customers’ demands and preferred analyzing the current problems to the exclusion of introducing newer products to meet the fast changing demands of the public. There was overloading of work for the managers who had to take up supervisory work at night without much financial incentive. There was no efforts to introduce healthy food Part (b) Hofstede asserts that businesses are like ‘micro society where people work and live together on a daily basis’ with certain rules and regulation on what is right and wrong (Diane, 2010). Indeed, organizational behaviour basically defines the interaction of human beings in a given organization and analysis of individuals and groups characteristics facilitates better understanding, prediction and improvisation in work place, leading to improved performance. The organizational culture therefore primarily promotes shared vision and collective goals of the organization. Hence, the Zinn’s lack of effective vision became the major factor for the organization. Vision and mission statements are important paradigms of an organization that provide the workforce with the strategic goals and objectives. They also facilitate collective goals and promote understanding across the diverse ideologies of the workers so that are able to work together to produce a cohesive outcome. Hofstede has discussed five major dimensions of culture that significantly impact workplace outcome. They are important consideration in the contemporary environment of competitive business and can be broadly described as follows: 1. Power distance It describes the comfort level of people with inequality amongst themselves vis-à-vis distribution of power and rights. In a global company, it positively impacts the workplace environment because people tend to accept the leadership of their superior and motivated to work within their criteria of specified work paradigm. In Zinn, the managerial leadership has not been able to inculcate trust amongst the staff and they lack motivation. 2. Uncertainty avoidance In the highly competitive environment of global business, the people are concerned about their future and therefore, work harder in order to remain at their job and avoid uncertainty about their future. This may work better for the companies because people are more willing to compromise with working conditions. The increasingly reducing sales in Zinn have made the workforce more insecure. 3. Collectivism/ Individualism This is more prominent in societies like Japanese where people prefer to work in groups. The teamwork promotes shared learning and collective goals that have significant impact on the performance outcome of the organization. This is highly relevant for Zinn Burgers and Pizza because the workers need to be guided by the team leadership. Effective team work constitutes one of the most important factors that make valuable contribution to the organization promoting a sense of togetherness and collective responsibility that reflects in the increased output and improved performance of the organization. It is for these reasons that good leadership always strives to inculcate team spirit among the team members that helps to put team interests over individual interest so that collectively they can contribute towards achieving team targets. 4. Masculinity/ femininity Patriarchal society of the East is inclined to favour and serve the interests of the male population and therefore, is highly detrimental to the contemporary environment of multicultural society. Gender equality has become important criteria of improving business outcome and therefore, must be addressed within a global company. This is not a relevant issue in the present context of Zinn Burgers and Pizza. 5. Confucian/ dynamism People who have long term orientation tend to make future plans and may work within confined goals and objective. This may adversely impact the outcome because in the current era of advancing technology and rapid globalization, change is intrinsic part of organizational culture that needs to be adopted to gain leverage in the competitive environment of global business. This is the most important issue for Zinn Burgers and Pizza. Organization’s mission is sincere declaration of its long term goals and objectives and provides impetus for the employees towards improved performance. Part (c) How to address the problems The business needs to be conceptualized in terms of the changing paradigms of business environment. It is also important to identify factors and issues that would help meet the challenges with efficiency and unmatched proficiency. Hence, vision and mission of the business become intrinsic part of conceptualization of a business. The well defined vision and mission statements needs to be effectively communicated to the employees for improved performance outcome. 1. Define vision, mission and core values The Ottershaw must clearly state its vision and mission to all its branches of Zinn Burgers and Pizza so as to promote a collective goals and objectives. The core values of the firm must be people centric and should incorporate following details: 1. Provide quality customer service and high quality food at affordable prices that facilitates customer satisfaction at all levels of interaction, meeting their requirements and demands. 2. Ensure that food items should meet the changing demands of the people 3. Committed to diversity at workplace. 4. Facilitating and creating conducive environment for people coming from different race, colour and culture. 5. Ensuring ethical consideration in all the business dealings with various stakeholders through accountability, honesty, fairness and integrity. 6. Committed towards environment conservation and sustainable development. 7. promote healthy food 2. Promote leadership initiatives Team learning and group dynamics are two of the most important imperatives of organizational behaviour that significantly impact performance outcome. Team building process becomes the major challenge that brings together diverse ideologies and interests of the workforce to promote common goals. The managerial leadership must make efforts to involve employees in the decision making process. Workplace diversity has become common feature and understanding of cross cultural values for mutual trust building has become important. Hence leadership initiative of the management becomes vital ingredient in amicable resolution of workplace conflicts. It must encourage the people to thrash out their differences and doubts about the issues that may be responsible for the resistance and the conflicts within the office environment. To meet the challenges of the contemporary lifestyle leaders need to ensure that shared vision and collective decision is promoted so as to facilitate conflict free work environment and improve work performance. 3. Reflect new organization culture through revamped restaurant The restaurant’s plans and actions in promoting its business goals must be aligned to its values. Zinn Burgers and Pizza must revamp its interiors and exterior to reflect a trendy, state of the art fast food chain. The new menu must provide make efforts to customize its products to suit the tastes of the customers. Hence, inclusion of salads and healthy food is highly recommended. Changing socio-cultural dynamics and technology are key environmental elements that managers need to identify and diagnose so as to promote a sense of security amongst the workers. The inclusion of diversity has become imperative in the era of rapid globalization and increasing pattern of pluralistic society. Technology, on the other hand needs to be adopted within the organizational culture because it helps provide a competitive advantage in the contemporary environment of cutthroat business. 4. Incentive drive HR policy HR leadership initiatives become crucial factor for creating and organizing an effective workforce that is able to make valuable contribution to the increased output. The encouraging and incentive driven work environment promotes retention of employees and gives the organization better leverage to compete with their rivals. The experienced and motivated workforce is conducive to higher degree of creative inputs and innovative approach. For continued improved performance, it is important that workforce is financially and emotionally secure in the job. The timely and fair promotional avenues accompanied with adequate financial incentives are highly relevant to create a cohesive and committed workforce. While increased pay scale is the fundamental issue with the workers, other types of fringe benefits related to performance is huge attractive for continued high performance. The Zinn management must evolve more creative ways of satisfying the workforce and introduce rewards and compensation that befits their performance, loyalty and creative approach.
